Chapter 2 Literature Review

The Hotel Training is one of the most important parts of Hotel Hunan resource management. It is a great subject that how to find a scientific training system suitable for the Chinese native situation and meet the enterprise’s needs in the global economy development era.    
Though hotel trade is fast growing, hotel talents' cultivation pace is quite slow, which is most bottleneck of our country hotel development more. To Beijing, Beijing Olympic Games is approaching. The guests with different cultures will come to visit China. It is important for hotels to set up hotel industry high-efficient train mechanism and raise professional level.
Restate Thesis statement
With the speedy development of tourist hotel industry and the maturity of domestic hotel management day by day, more and more hotels begin to realize, as the important component of an enterprise's human resource development, staff training plays a significant role in improving employees' quality, enhancing enterprise's cohesions and upgrading its core competitiveness.
The hospitality industry is unable to control all aspects of service delivery, and unlike the manufacturing industry where quality controls can allow for zero defects, hotels are dependent upon people to deal with people . So, talent's development of hotels industry is more meaningful.
While how to establish a staff training system that conforms to hotels' own developing characteristics has been a problem many high-ranking hotels are considering and thinking of .But staff training in Chinese high-ranking hotels hasn't  received expected effect.
Hotel training refers the planned, systematic study act or process that hotel carry on according to external changes in the market and the needs of work inside hotels. Its purpose is for the staff to finish tasks undertaken or undertaken according to the standard or level expected by improving knowledge, skill, attitude, and even the behaviour of shop assistant. The ultimate goal of hotels training is to realize harmony and integration of the personal development and organizational development.
The essence of hotel training is study. Hotel training can improve knowledge level and employment ability of worker of wine shop through various instruction or experience travel. American classical management Jurists Taylor published " scientific management principle " In which the author first proposed "training" theory. Since then, various training theories have been generated and applied in practice. These theories had explained and enriched the theoretical system of modern training from each different perspective.
1.1 the level theory of the demand
American social psychologist Maslow put forward the level theory of the demand in "human motivation theory" written in 1943. This theory thinks: People have a series of complicated demands, including the physiological needs, security needs, social needs, respect and self-actualization needs demand. Maslow divides 5 kinds of demands into high-level needs and low level needs. Physiological demand and security demand are low demand of level; Social demand, the demand of respecting and self-actualization demand are high-level demands.
The level theory of the demand has explained the value orientations to a certain study achievement of staff .The trainer should understand the need of the persons who undergo training and make the training content conform with these demands.
1.2 Human capital theory
In 1960, the United States economist Theodore Schultz put forward human capital theory. The theory pointed out that human capital embodied in the human body. The capital of manpower displays human knowledge, skills, qualifications, experience and technical proficiency, and so on. In a word, the capital of manpower displays human quality and ability. People's quality and ability are got through investment in human resources, so, the capital of manpower can be interpreted as the capital formed by investing in human resources correctly. According to monetary shape, it is shown as every expenses of improving manpower and main including expenditure of health care, school education and on-the-job education expenditure, etc..
Human capital theory believe that through training of personnel costs can be greatly enhanced efficiency in the use of personnel, training philosophy should be replaced by "training is a cost" to "Training is the largest investment" .
2. The state of research on training of shop assistant of wine in our country
The hotel industry in China had developed rapidly in twenty years. The competition of hotel industry is acute. Training can raise the ability and quality of employee. Training can strengthen hotel competition ability.  
As  an  effective  training  system  and  taking  care  of  employee  career development are the foundation of building a first-class workforce and improving the competence a hotel.
Before reform and opening-up, the staffs training of enterprise of our country was not paid attention to .With the swift and violent development of reform and opening-up of our country, the scientific and technological and professional levels of every profession and trade of our country are improved rapidly, the past traditional way is unable to maintain the normal working process and requirement for the technological skill that is promoting constantly.
At this moment, enterprises training are paid attention to gradually and grow up gradually. Enterprise training reflects his market value in such aspects as mercerization and credibility according to the internationalized standard and taking the responsibility of leading Chinese enterprises to participate in the market competition at the same time. To find out a feasible and optimum route for training management of the human resources of enterprises, some famous scholars in our country has carried on research on the training field in terms of the management enterprise's manpower resources. They made every effort to found out the training management mode which accords with enterprise's development of our country with Chinese characteristics by combining training management idea of the advanced foreign human resources with enterprise development of our country.
Liuyong carried on research of hotel training in the research on the training System establishment of  NanJiao Hotel. This paper is object to NanJiao Hotel of Beijing by introducing and analyzing training theory and related theory, it analyzed the hotel current training system and existing problems and pointed out the necessity and feasibility of establishing a scientific and perfect training system to meet the need of Beijing Olympic Games. And it researched and designed a suitable training system model for NanJiao Hotel by using the experiences of foreign capital enterprises training work. For establishing a perfect training system, we must establish a independent, high-efficiency training organization, and defined training demand, draw up a scientific plan for training, enforced the practical of training work, evaluated and feedback the training effect. At last, this paper also designed the ensure factors for training system of NanJiao Hotel.
